درجة ممارسة مديري المدارس الثانوية بمحافظات غزة لأبعاد القيادة التبادلية وعلاقتها بالتماثل التنظيمي لدى المعلمين

الملخص

الملخص: هدفت الدراسة التعرف على العلاقة بين درجة ممارسة مديري المدارس الثانوية بمحافظات غزة لأبعاد القيادة التبادلية والتماثل التنظيمي لدى المعلمين، وقد اتبعت الدراسة المنهج الوصفي التحليلي، وبلغت عينة الدراسة (312) معلماً ومعلمة من معلمي المدارس الثانوية بمحافظات غزة من كلا الجنسين، يمثلون نسبة (18.8%) من مجتمع الدراسة، وقد تم اختيارهم بالطريقة العشوائية الطبقية، ومثلت الاستبانة أداة جمع البيانات. أظهرت نتائج الدراسة أن درجة ممارسة مديري المدارس الثانوية بمحافظات غزة لأبعاد القيادة التبادلية كانت مرتفعة من وجهة نظر المعلمين، أي بوزن نسبي (72.22%)، كما بينت النتائج أن مستوى التماثل التنظيمي لدى معلمي المدارس الثانوية بمحافظات غزة كان بدرجة مرتفعة جداً، حيث كان بوزن نسبي (85.60%)، كما كشفت النتائج وجود علاقة ارتباطية موجبة دالة إحصائياً بين ممارسة مديري المدارس الثانوية بمحافظات غزة القيادة التبادلية والتماثل التنظيمي لدى المعلمين، بينما وجدت علاقة ارتباطية سالبة دالة إحصائياً في ممارسة مديري المدارس الثانوية بمحافظات غزة للإدارة بالاستثناء الساكنة، ومستوى التماثل التنظيمي لدى المعلمين. وكانت أهم التوصيات عقد مديري المدارس اجتماعات دورية مع المعلمين؛ من أجل الاتفاق على معايير التعزيز والمكافأة والتقييم مقابل مستوى الجهود المبذولة في العمل، وتوجيه مديري التربية والتعليم والقيادات التربوية بالوزارة للمديرين بانتهاج أسلوبي المكافأة المشروطة، والإدارة بالاستثناء النشطة؛ لما لهما من إيجابيات وتحفيز دافعية المعلمين للعطاء.
