التنقل المهني للمعلمين المبدعين وعلاقته بسياسات الجذب والاحتفاظ في المؤسسات التربوية

الملخص

تهدف هذه الدراسة إلى تحليل اتجاهات التنقّل المهني لدى عيّنة عشوائية مكوّنة من 236 معلّمًا مبدعًا، من خلال تتبّع انتقالهم إلى 42 مدرسة إعدادية في مدينة تونس مصنّفة وفق درجة الإبداع لدى فرقها البيداغوجية، وذلك باستخدام منهج كمي وصفي لمعالجة البيانات وتحليلها. أظهرت النتائج أن المعلمين ذوي المستويات المرتفعة من الإبداع يميلون إلى اختيار المدارس التي تتميز بمستويات أعلى من الإبداع على مستوى فرقها التربوية، كما بينت أن احتمالية التنقّل المهني تزداد بارتفاع مستوى إبداع المعلمين، حيث يتجه المبدعون نحو المدارس التي تضم معلمين مبدعين مثلهم. وفي ضوء هذه النتائج، توصي الدراسة بضرورة توفير بيئات مدرسية محفزة للإبداع، وتطوير سياسات فاعلة للجذب والاحتفاظ بالمعلمين المبدعين، وتعزيز ثقافة الاعتراف بجهودهم، إضافة إلى مراجعة نظم التنقل الوظيفي بما يضمن توزيعًا متوازنًا للكفاءات التربوية وتنمية الإبداع في المؤسسات الأقل إبداعًا.
